Wellbeing coaching gives employees a confidential, goal-led partnership that builds resilience, lowers stress and strengthens focus, and it gives organizations lower burnout risk, better engagement and stronger retention. The evidence is solid: randomized studies, meta-analyses and UAE government guidance all point the same way. This guide explains what employees gain, what the organization gains, how coaching fits into a wellbeing framework, and how HR teams in the UAE can introduce it and measure it.
TL;DR
- Coaching is a client-led process: employees set their own health and wellbeing goals and build habits that last, rather than sitting through a one-off seminar.
- Studies report gains in resilience, workplace wellbeing and goal attainment, with reductions in stress and depression scores compared with control groups.
- For the organization, the research links coaching to lower absenteeism, higher productivity, better morale and less turnover.
- Coaching works best inside a framework: a needs assessment, leadership buy-in, clear goals and measures agreed before the first session.
- Our packages start at AED 3,000, so UAE teams can begin with a defined scope and grow from there.

What wellbeing coaching is, and how it works at work
In a workplace, wellbeing coaching is a structured series of conversations between an employee (or a team) and a trained coach. The employee chooses what to work on. The coach asks questions, supports reflection, and helps turn intentions into small, repeatable actions.
The Global Wellness Institute describes Health and Wellness Coaches as working collaboratively with employees and groups in a client-led process toward self-determined goals, supporting lasting behavior change. At work, that can mean setting work-life boundaries, reducing stress and finding the company resources already available.
This is different from training and different from therapy. A workshop transfers information to a room. Coaching works on one person’s real schedule, pressures and habits. If you want to see how we position the discipline, our guide on the role of coaching in wellbeing covers it for HR teams, and what behavioral health coaching is explains the behavior-change method underneath.
Benefits for employees
People searching for this topic usually want to know what an individual actually gets. The research points to five areas.
Greater resilience
A scoping review by Sipondo and Terblanche (2024) in Frontiers in Psychology found that coaching improved resilience in all the studies reviewed. In seven of them, the coached group improved more than the control group. The authors link resilience to reduced burnout, better mental health, positive emotions, self-efficacy and coping skills.
They also note that coaching offers a confidential space to discuss difficulties and to build skills before problems escalate, and that a meta-analysis by Vanhove and colleagues (2016) found coaching more effective than classroom-based approaches for building resilience.
Lower stress and better workplace wellbeing
In a randomized controlled study, Grant, Burton and Curtayne (2009) worked with 41 executives who received four individual coaching sessions over 10 weeks. Compared with controls, they showed enhanced goal attainment, increased resilience and workplace wellbeing, and reduced depression and stress.
The scale of that study is small and the format brief, which is part of the point: a short, well-structured engagement was enough to produce measurable change.
Less burnout and stronger ability to work
The Global Wellness Institute document cites a study by McGonagle and colleagues (2014) in which employees who received 12 weeks of Health and Wellness Coaching improved significantly on burnout, perceived ability to work, core self-evaluations and resilience.
Self-set goals and stronger motivation
When employees choose their own goals, motivation comes from inside. The Global Wellness Institute notes that this intrinsic motivation can lead to greater satisfaction, wellbeing and motivation, which in turn supports performance. It adds that the improvement comes from a safe, non-judgmental partnership with a coach who listens well.
Better boundaries and use of support
Coaching helps people notice where work is crowding out recovery, then decide what to change. It also connects employees to what the employer already offers, such as counseling access, leave policies or fitness benefits, which many staff never use simply because nobody walked them through it.
Benefits for the organization
HR heads and business owners usually need the business case before they approve a budget. The research supports several outcomes.
| Outcome | What the sources report |
|---|---|
| Absence and illness | Employees who took part in coaching were 2.3 times less likely to use extended illness benefits, according to SHRM (April 2023, United States data) |
| Retention | The same SHRM report found participants were nearly 10 percent less likely to leave their organization |
| Overall organizational outcomes | A 2023 meta-analysis concluded that workplace coaching has a positive, moderate effect across all outcome types measured |
| Productivity and morale | The Global Wellness Institute lists reduced absenteeism, higher productivity, better morale, stronger culture and less turnover among the organizational benefits |
| Health costs | A telephone coaching study (Wennberg et al., 2010) reported an average 3.6% reduction in health and pharmacy costs per person per month and 10% fewer hospital admissions |
The cost figures come from health systems with different structures from the UAE’s, so read them as direction rather than a forecast. The UAE’s own guidance points the same way. The UAE government’s guide to happiness and wellbeing at work cites a University of Warwick study that predicted productivity gains of up to 12% when leadership invested sincerely in wellbeing. The Federal Authority for Government Human Resources (FAHR) manual lists higher job satisfaction and productivity, less absence and dropout, and a greater ability to handle work stress as benefits of wellbeing programs in federal entities.
Employees in the region also expect it. In MetLife’s 2025 Gulf survey, 69% of respondents agreed wellness programs boost productivity, 67% said they help attract talent, 64% said they raise engagement and 60% said they strengthen loyalty. For firms competing for talent in Dubai and Abu Dhabi, that matters as much as the cost case.
Why coaching suits high-pressure UAE sectors
Financial firms, multinationals and luxury brands share a pattern: long client-facing hours, regional and global reporting lines, and teams from many cultures. Generic stress seminars rarely fit that reality. Coaching adapts to it, because each session starts from the person’s actual calendar, targets and team dynamics.
Senior leaders benefit twice. They gain personal energy and focus, and they learn the coaching skills that let them support their own teams. The Global Wellness Institute’s workplace framework lists leader and manager capability, including coaching, relational and emotional intelligence skills as a core enabler of workplace wellbeing. For practical manager habits, see our piece on workplace wellbeing tips for managers.
Business owners running smaller companies feel the load personally. Resilience skills for founders overlap with what coaching builds, and stress management strategies for business owners are a useful companion to a coaching engagement.
How coaching fits a workplace wellbeing framework
Coaching delivers most when it is one part of a framework rather than a stand-alone perk. A framework answers three questions: what are we trying to improve, who is responsible, and how will we know it worked?
The FAHR manual sets out a three-phase approach for UAE federal entities: information gathering, program design, and implementation and evaluation. It also suggests designing a coaching and mentoring program. Private employers can borrow the same logic.
The Global Wellness Institute’s 2026 workplace framework adds enablers that determine whether any program sticks: wellbeing literacy, manager capability, access to support systems, measurement and feedback, alignment with company strategy, and governance with proper resourcing.
Our own approach is the Wellness Pyramid, which we use to structure wellbeing across physical, mental and emotional dimensions and match it to company culture. If you are building the wider structure, our guides on building a credible wellbeing strategy for UAE workplaces and holistic employee wellbeing for UAE HR leaders go deeper.
The UAE context: policy is moving your way
UAE employers are not starting from scratch. Several official initiatives set the direction:
- The Positive Mental Health Guide in Workplace, launched in October 2022 by FAHR and the Ministry of Community Development in line with the National Wellbeing Strategy 2031, sets five pillars of psychological support for employees, including programs to help employees and stress-reducing, work-life balance measures.
- In July 2024, the Dubai Health Authority launched the Mental Wealth Framework with a budget of AED 105 million, with ten initiatives over five years.
- The Mohammed Bin Rashid School of Government’s policy council recommended five directions for UAE workplace wellbeing, including a person-centered approach, less stigma through language-appropriate services, and data-driven measurement of resilience skills.
Coaching fits each of these. It is person-centered by design, and the confidential format lowers the barrier for people who would not walk into a clinic or raise a problem with a manager.
How to introduce wellbeing coaching in your organization
The Global Wellness Institute outlines four phases for workplace coaching programs. Here they are in practical terms for a UAE HR team.
- Embed. Involve senior management early so the program has a stable structural foundation. Leaders who take part themselves send the strongest signal.
- Discover. Bring in stakeholders, run a short needs assessment, and decide priorities. A finance team facing quarter-end pressure needs something different from a retail team facing peak season.
- Design. Co-create a plan with a timeline, resources, metrics and a budget. Decide between individual and group formats.
- Deploy. Roll out, reassess and keep improving based on feedback.
The same document lists key considerations for HR: a shared understanding of what coaching is, leadership buy-in, coach qualifications (recognized standards include NBHWC, ICF, UKIHCA, HCANZA and HCA), insurance and privacy arrangements, and a needs assessment before and during coaching. For a step-by-step companion, see how to implement corporate wellbeing initiatives that work.
Individual or group coaching?
Individual coaching suits senior leaders, people returning from leave, and anyone dealing with sensitive pressure. Group coaching suits teams that share a challenge, such as a merger, a new reporting line or a high-intensity season, and it builds common language across the team. Many organizations combine the two: group sessions to set the shared direction, individual sessions for personal goals. We offer group coaching for teams and performance coaching alongside wellbeing coaching.
Measuring whether coaching works
Agree the measures before the first session. The Global Wellness Institute recommends addressing cost and return with both qualitative and quantitative measures. A practical approach is to combine two kinds of indicators:
- Leading indicators: participation, engagement, session completion and early behavior change.
- Lagging indicators: absence, turnover, productivity and cost.
The FAHR manual suggests simple program indicators: whether the program was delivered as planned, whether all activities were completed, whether it met employees’ needs, and the actual number of participants. Those are easy to track from week one and give HR something to report while longer-term results develop.
Pair them with short pulse surveys on stress, energy and confidence at the start, midpoint and end. For research on how organizations validate learning and capability outcomes more broadly, the guide to evidence-based training results is a helpful read on measuring outcomes. Our guide to the workplace wellbeing improvement process shows how to set the baseline.
Our perspective
Over the years we have seen the same pattern in organizations across the UAE: wellbeing initiatives that begin with a one-off event fade, while those built on personal, ongoing support take root. That is why we put coaching at the center of our work.
We design every engagement around the culture and the specific workforce needs of the company, drawing on behavioral science, resilience training and emotional intelligence. Our Wellness Pyramid gives HR leaders a clear structure, so coaching connects to energy management, stress reduction and leadership rather than standing alone.
Our aim is lasting, measurable change. When employees set their own goals and feel supported, the benefits show up for them first, then for their teams, and then in the results of the business. Investing in people’s health is a strategic decision, and coaching is one of the most direct ways to act on it.

FAQ
What are the main benefits of wellbeing coaching?
For employees: stronger resilience, lower stress, less burnout risk, clearer goals and better boundaries. For organizations: research links coaching to lower absenteeism, higher productivity, better morale and less turnover. A 2023 meta-analysis found a positive, moderate effect across all outcome types it measured.
How is workplace coaching different from counseling or training?
Training transfers information to a group, and counseling addresses clinical or deeper psychological needs. Coaching is a forward-looking, goal-led partnership in which the employee sets the agenda. If an employee is struggling with a mental health condition, they should see a licensed professional, and coaching can run alongside that support.
How long does it take to see results?
Published studies show change in short windows: the executive study measured gains after four sessions over 10 weeks, and another study found improvements after 12 weeks. Results depend on the goals, so set leading indicators such as participation and engagement from the start.
Is individual or group coaching better for a company?
It depends on the need. Individual coaching fits leaders and personal goals. Group coaching fits teams facing a shared challenge and builds a common language. Many organizations use both, guided by a needs assessment before the program begins.
How do we measure return on a coaching program?
Combine leading indicators (participation, engagement, behavior change) with lagging ones (absence, turnover, productivity, cost), and record baselines before the first session. Review them at fixed points so HR can report progress to leadership.
